This dissertation is concerned with analysing different aspects of two main questions; in how far foreign subsidiaries are located in countries where they can profit from host-country employment relations, and in how far foreign subsidiaries use host-country employment relations practices according to how much they can profit from host-country employment relations. The main theoretical approach referred to in this dissertation is the varieties of capitalism theory. Specific foci of the different parts of the dissertation include: a re-examination of the host-country effect to include hybrid market economies, analyses regarding in how far US-subsidiaries in Germany and Switzerland display characteristics of a strategic fit with their host-country and regarding how US-subsidiaries’ host-country fit and their use of training & skill practices are related. Furthermore, it is investigated to what extent there is a relationship between US-subsidiaries’ staff adjustment practices and subsidiaries’ host-country fit, and how radically innovative US-subsidiaries organise in terms of combinations of HRM practices in the three analysed host-countries. Lastly, in an additional chapter, the location choice of US-companies within Germany in terms of their need for creative staff is analysed.
Diese Dissertation beschäftigt sich mit der Analyse verschiedener Aspekte der folgenden zwei Hauptforschungsfragen; inwieweit ausländische Tochterfirmen in Ländern angesiedelt sind, in denen sie von den Gastland-Arbeitsbeziehungen profitieren können, und inwiefern ausländische Tochterfirmen Gastland-Arbeitsbeziehungspraktiken in Abhängigkeit davon nutzen, wie viel sie von den Gastland-Arbeitsbeziehungen profitieren können. Spezifische Schwerpunkte der verschiedenen Teile der Dissertation sind: eine Prüfung des Gastlandeffekts unter Berücksichtigung hybrider Marktökonomien, eine Untersuchung inwiefern Töchter von US-Firmen in Deutschland und der Schweiz Charakteristiken aufweisen, die auf eine Passung mit deren Gastland bezüglich Arbeitsbeziehungen hinweisen, und eine Untersuchung des Zusammenhangs zwischen der Nutzung von Training & Skill Praktiken und der Gastlandpassung der US-Töchter. Des Weiteren wird untersucht, inwiefern ein Zusammenhang zwischen den Personalanpassungspraktiken von US-Töchtern und deren Gastlandpassung besteht, und welche Konfigurationen von HRM Praktiken hoch innovative US-Töchter in den drei untersuchten Gastländern aufweisen. Zuletzt wird in einem zusätzlichen Kapitel die Standortwahl von US-Firmen innerhalb Deutschlands bezüglich des Bedarfs an kreativen Mitarbeitern analysiert.
